I don't think Rian Johnson does a good job of balancing theme and character depth or arc. I think he does a bad job actually. I really love him as a director but I hate his writing for this reason. This is not the secret.

The secret is that Agatha Christie does do a good job of that and when I saw him say Glass Onion was a send up of her work, I thought it would be hit my sweet spot! But nope. Great themes, great direction, shit characters. I don't even dislike the movie! It just majorly disappointed me because I was expecting something different. I don't want to say this to any of my friends because they loved it and I feel like I did this to myself when I know I hate his writing.

Also, was I supposed to think Andi was less of a shithead? Because even her last action in the company suggested she merely had the sense to save her own skin, rather than any real backbone.

No, you got exactly the correct take on Andi. She’s got a sense of self-preservation, not a conscience.
